I have to hospitalize a guy for 12 hours, but each beating only keeps him hospitalized for 20 minutes. Is it possible to increase the hospitalization time?

You are choosing leave or mug. If you choose hospitalize it should be a minimum of 3 hours even for a new player with low battle stats and no merits in hospitalization.
